What they need
Role Purpose:
We are looking for a Factory Manager who is a builder, not just an operator.
SAND-M is entering a critical stage of manufacturing growth. We need an experienced factory leader who has successfully helped scale a medium-sized FMCG manufacturing operation into a larger, more standardized, disciplined and professionally managed factory.
This role is not designed for someone whose strength is simply maintaining an already-established system.
Many of the processes, standards, management routines and operating disciplines we need still have to be built and improved.
The Factory Manager will take ownership of developing the factory operating system while ensuring that daily production continues to deliver on Safety, Quality, Delivery, Cost and People.
Key Responsibilities:
Factory Scaling & Transformation
- Lead the transformation of the factory from a medium-scale operation toward a standardized, scalable FMCG manufacturing operation.
- Identify operational gaps and develop the systems, processes, organization structure and management routines required to support future growth.
Translate increasing production volume into clear requirements for:
- Production capacity
- Manpower
- Machinery and automation
- Factory layout and workflow
- Utilities and infrastructure
- Warehousing and material flow
- Maintenance capability
- Quality systems
- Management structure
- The objective is not simply to produce more, but to build a factory that can scale without losing control.
Build Factory Processes & Work Standards
- Establish and continuously improve factory operating standards, including:
- SOPs and Work Instructions
- Production planning and control
- Line management standards
- Shift management
- Daily production management
- Preventive maintenance
- Changeover and line clearance
- Material and inventory control
- Waste and yield management
- Hygiene and sanitation
- Factory discipline and housekeeping
- Performance reporting and escalation systems
- Build processes that are simple, measurable, repeatable and sustainable.
Operational Excellence & Productivity
- Drive continuous improvement across the factory.
- Establish clear KPIs such as:
- OEE | Productivity | Yield | Waste | Downtime | Labor Efficiency | Capacity Utilization | OTIF | Quality Loss | Cost per Unit
- Identify bottlenecks and root causes rather than relying on temporary fixes.
- Lead productivity improvement, line balancing, process optimization, waste reduction and appropriate automation.
Production & Capacity Management
- Ensure production delivers the required volume, quality and service level while preparing capacity ahead of business growth.
- Work closely with Production, Engineering, QA/QC, R&D, Supply Chain, Planning, Warehouse and Purchasing.
- Build a disciplined S&OP-to-factory execution process so commercial growth translates into realistic production and capacity plans.
Quality, Food Safety & Compliance
- Ensure factory operations meet applicable regulatory, food-safety and quality requirements.
Strengthen systems and factory discipline around areas such as:
- GMP
- HACCP
- Food Safety
- Quality Management Systems
- Traceability
- CAPA
- Audit readiness
- Regulatory compliance
- Partner closely with QA rather than treating quality as the responsibility of the QA department alone.
Build the Factory Organization
- Lead and develop a factory organization of approximately 300–800 employees or comparable manufacturing complexity.
- Develop strong managers, supervisors and frontline leaders.
- Clarify accountability and decision rights across functions.
Create a factory culture where people understand:
Who owns the problem → What standard should be followed → What KPI measures success → What action happens when performance deviates.
The Factory Manager must be willing to go to the production floor, understand problems firsthand and coach the team to solve them.
Candidate Profile:
Required Experience
- Significant factory/manufacturing leadership experience, preferably within FMCG, Food, Beverage, Supplement, Confectionery or other high-volume consumer manufacturing
- Strong experience managing manufacturing operations involving approximately 300–800 employees, or equivalent operational scale and complexity
- Proven experience participating in or leading a factory scaling / transformation journey
- Experience moving operations from relatively manual, founder-led or less-standardized processes toward a structured and professionally managed manufacturing system
- Strong knowledge of Production, Engineering/Maintenance, Quality, Planning, Warehouse and factory cost management
- Demonstrated success improving productivity, capacity, yield, waste, downtime and manufacturing discipline
- Experience building SOPs, KPIs, management routines and operating standards rather than only inheriting mature systems
- Strong people-management experience across managers, supervisors and shop-floor employees
- Strong Advantage
Candidates who have experienced both:
- A professionally managed large FMCG manufacturing environment
This combination is particularly valuable because the candidate should understand both where we are today and what a scalable factory needs to become.
The Mindset We Are Looking For:
Ownership
Does not say:
“This is not my department.”
Instead asks:
“What needs to happen to solve this permanently?”
- Builder Mentality
- Comfortable entering an environment where everything is not yet perfect or standardized.
- Able to create structure from ambiguity.
- Professional Manufacturing Discipline
- Brings proven factory-management practices without blindly copying systems from a large corporation.
- Knows how to adapt professional standards to the current scale and maturity of the business.
- Hands-on Leadership
- Able to move comfortably between:
Factory floor → Supervisor → Management meeting → CEO discussion
- Does not manage the factory only through reports.
- Continuous Improvement
Does not accept:
“We have always done it this way.”
Constantly asks:
“How can we make this safer, simpler, faster, more consistent and more scalable?”
What Succes Looks Like:
- Within the first 12–18 months, the Factory Manager should help SAND-M build a factory where:
- People know what to do.
- Processes have clear standards.
- Problems become visible quickly.
- KPIs drive action.
- Production becomes predictable.
- Quality is built into the process.
- Capacity can grow without creating chaos.
- Ultimately, the Factory Manager's job is not only to run today's factory.
- It is to build the manufacturing system SAND-M will need for its next stage of growth.
- Ideal Candidate in One Sentence
A professional FMCG factory leader who has personally experienced the journey from a medium-sized operation to a larger, standardized factory — and has the ownership and hands-on capability to build that journey again at SAND-M.
Qualifications:
- Bachelor’s degree or higher in Engineering, Food Science, Manufacturing, or related fields.
- 10+ years of experience in FMCG, Food, Beverage, Supplement, Confectionery, or high-volume manufacturing.
- Proven experience managing large-scale manufacturing operations with 300–800 employees or equivalent complexity.
- Strong track record in factory scaling, transformation, process standardization, and operational improvement.
- Strong knowledge of Production, Engineering/Maintenance, QA/QC, Planning, Warehouse, and Cost Management.
- Experience building SOPs, KPIs, production standards, and management systems from the ground up.
- Strong knowledge of GMP, HACCP, Food Safety, Quality Systems, and regulatory compliance.
- Proven ability to improve productivity, OEE, yield, waste, downtime, capacity, and manufacturing cost.
- Strong leadership, problem-solving, and people-development skills.
- Hands-on “Builder Mentality” with strong ownership and continuous improvement mindset.
- Experience in both a growing/medium-sized factory and a professionally managed large FMCG environment is highly preferred.
